Why Interim Management can reduce recruitment risk in Belgium

When a senior leader suddenly leaves, the organisation rarely has the luxury of waiting. 

Decisions still need to be made. Teams need direction. Clients and stakeholders expect continuity. Strategic projects cannot simply be put on hold while the company spends several months searching for a permanent replacement. 

This creates a difficult equation for employers: how do you respond quickly without allowing urgency to dictate a long-term recruitment decision? 

In some situations, the answer is not to accelerate permanent recruitment. It is to temporarily bring in the experience the business needs, while creating the time and perspective required to make the right permanent appointment. 

This is where Interim Management can significantly reduce recruitment risk.

Belgium’s labour market makes rushed recruitment a real risk 

Belgian employers continue to operate in a demanding recruitment environment. 

According to Statbel, there were 133,881 job vacancies in Belgium in the second quarter of 2026, equivalent to a vacancy rate of 3.26%. 

Although vacancies decreased by 4.7% compared with the previous quarter, recruitment needs remain significant across the economy. 

The situation also differs considerably depending on geography and company size. Flanders accounted for approximately 65.5% of all Belgian vacancies, while companies with fewer than ten employees recorded a vacancy rate of 5.33%, compared with 2.96% among medium-sized and large companies. 

Against this backdrop, losing a senior manager can immediately create pressure to recruit. But the need to restore operational continuity quickly should not automatically determine who will lead a function for the next several years. 

A senior vacancy creates more than a recruitment problem. 

The direct cost of finding a replacement is only one part of the risk created by a vacant leadership position.

Decisions can be postponed. Transformation programmes can lose momentum. Existing leaders may absorb additional responsibilities. Teams can become uncertain about priorities. Important relationships with clients and stakeholders may weaken. 

As these consequences accumulate, the pressure to appoint someone increases. 

And that is precisely when recruitment standards can begin to shift. A candidate who would normally be considered a compromise can suddenly appear acceptable because the organisation needs someone immediately. For a Finance Director, HR Director, Operations Director, Transformation Director or General Manager, that compromise can have consequences far beyond the vacancy itself. 

The real objective is therefore not simply to fill the position quickly. It is to maintain business continuity without compromising the quality of the long-term appointment. This is the main difference between Interim Management and consulting. 

1. Interim Management buys time without leaving the business exposed 

An Interim Manager gives an organisation another option between leaving a critical position empty and rushing to appoint a permanent successor. 

The Interim Manager can assume responsibility for the function, provide leadership to the team and address immediate priorities while the permanent search continues. 

This changes the conditions under which recruitment takes place. 

The organisation is no longer interviewing candidates while every additional week of vacancy increases operational pressure. It can maintain its selection criteria, properly assess candidates and wait for a profile that genuinely fits the long-term requirements of the business. 

In this sense, Interim Management does not delay recruitment. It can create the conditions for a better recruitment decision. 

2. Interim management can clarify what the business really needs 

When someone leaves, the natural instinct is often to replace them, but organisations evolve. 

The skills that were appropriate three years ago may not be the skills the business needs today. A team may require restructuring. Technology may have changed the function. The company may be entering a new stage of growth or transformation. 

An Interim Manager brings an experienced external perspective into the organisation before it commits to another permanent structure. 

During the assignment, they can assess the team, responsibilities, processes and strategic priorities. 

That experience may confirm the original recruitment brief, or it may reveal that the company needs a very different permanent profile. 

By the end of the assignment, the organisation may be recruiting for the role it actually needs rather than automatically replacing the person who left. 

3. Companies can access expertise without creating a permanent position 

Some business needs are important but temporary. An ERP implementation may require an experienced Transformation Director for twelve months. 

A transaction may temporarily increase the need for senior finance expertise. 

A restructuring may require a leader who has already managed comparable organisational change. 

A period of rapid growth may require an experienced executive to professionalise processes and prepare a function for its next stage. 

In these situations, searching for a permanent employee can create a mismatch between the duration of the business problem and the employment solution. Interim Management allows organisations to bring in senior expertise for the period during which that expertise is genuinely required. This can be particularly valuable when recruiting experienced specialists and leaders.

 

4. The person needed today may not be the leader needed tomorrow 

A critical vacancy often raises two questions that companies unintentionally combine. 

The first is immediate: 

  • Who can take control of this function now? 

The second is long-term: 

  • Who should lead this function over the coming years? 

The answer does not necessarily have to be the same person. 

This distinction becomes especially important during restructuring, rapid growth, mergers and acquisitions or major transformation programmes. 

If reporting lines, teams and strategic priorities are likely to change significantly over the next twelve months, recruiting permanently against the current organisation may create a future mismatch. 

An Interim Manager can address today's operational need while the company defines tomorrow's permanent leadership structure. 

For employers targeting experienced and highly qualified professionals, the pool of immediately accessible permanent candidates can therefore be considerably narrower than general labour-market figures might suggest.

5. An interim manager can challenge the assumptions behind the recruitment brief

Most recruitment processes begin with a series of assumptions. The organisational chart suggests a particular seniority level. The previous job holder provides a reference point for the profile. But the underlying problem may be different. 

An experienced Interim Manager working inside the organisation can help answer questions that are difficult to resolve from a job description alone. 

Does the team genuinely require another senior manager? Could responsibilities be reorganised? Which competencies are actually missing? Is the issue primarily about people, processes, governance or organisational structure? What should the permanent successor be expected to deliver? 

The answers can fundamentally change the permanent search. 

Rather than recruiting against an inherited brief, the company can recruit based on evidence gathered during the transition.

6. Interim management can protect permanent recruitment during transformation 

Recruitment risk is not limited to choosing the wrong candidate. 

Companies can also recruit the right person into a role that is about to become the wrong one. 

Consider an organisation undergoing a significant restructuring. 

A permanent leader joins with a particular team, reporting line and mandate. Six months later, the structure has changed, responsibilities have shifted and the scope of the position is fundamentally different from the one the candidate accepted. 

An Interim Manager can lead or support the transition while the future organisation takes shape. 

Once greater clarity has been established, the permanent successor can join with a better-defined mandate and more realistic expectations. 

7. Interim management and permanent recruitment can strengthen each other 

Interim Management should not automatically be seen as an alternative to permanent recruitment. In many situations, the two approaches are complementary.

The permanent recruitment process can then build on that information.

The strongest case for Interim Management generally exists when a company cannot afford a leadership gap but also lacks sufficient certainty to make an immediate permanent appointment. 

That can happen following an unexpected senior departure, during a transformation or restructuring, as part of an acquisition or integration, during rapid growth, or when a company needs specialist expertise for a defined project.
